Performance reviews are where the rubber meets the road. You can talk all day about how you value this or that, but if you aren’t promoting the people who do those things then it’s all BS.
Glue work is the classic example. Every company says they value it. But how many of them promote their catalysts? How many of them even know how to recognize it, when it’s so much less tangible than execution?
If you want to change your culture, change your reviews. Change the systems that reward and recognize people. The culture will follow.
